RELATIONSHIP BETWEEN JOB SATISFACTION AND TURNOVER INTENTION AMONG HEALTHCARE WORKERS IN TURKEY: A META-ANALYSIS STUDY

Öz

An in-depth examination of organizational behavior variables such as job satisfaction and turnover of health workers, who have an active role in the delivery and quality of health care services, is valuable for the sustainability of health services. The aim of this study is to reveal the generalizability of the relationship between job satisfaction and intention to leave among healthcare professionals in our country, using the meta-analysis method. In the study conducted for this purpose, The relevant terms were searched in the National Thesis Center, Ulakbim Tr Index, Dergipark and Web of Science databases, and it was finally decided that 42 studies (n=14.4452) were suitable for analysis. As a result of the meta-correlational analyzes carried out with the Comprehensive Meta-Analysis program, it was concluded that the average effect size of the relationship between job satisfaction and intention to leave of health workers in Turkey is negatively and moderately related. This finding is also statistically significant. In the subgroup analyzes conducted to understand the source of the relationship between job satisfaction and intention to leave, it was found that the relationship between intention to leave and job satisfaction was higher for nurses than for other health workers and employees working in the university hospital than employees working in public, private and mixed (multiple ownership types together) hospitals. As a result of these findings, it can be suggested to health managers that in order to reduce their employees' intention to leave, he or she should make arrangements that will increase their job satisfaction.

TÜRKİYE’DE SAĞLIK ÇALIŞANLARINDA İŞ TATMİNİ İLE İŞTEN AYRILMA NİYETİ ARASINDAKİ İLİŞKİ: BİR META-ANALİZ ÇALIŞMASI

Öz

Sağlık bakım hizmetlerinin sunumunda ve kalitesinde aktif rolü olan sağlık çalışanlarının iş tatmini ve işten ayrılma gibi örgütsel davranış değişkenlerinin derinlemesine incelenmesi, sağlık hizmetlerinin sürdürülebilirliği açısından değerlidir. Bu çalışmanın amacı da, ülkemizde sağlık çalışanları arasındaki iş tatmini ve işten ayrılma niyeti arasındaki ilişkinin genellenebilirliğini, meta-analiz yöntemi ile ortaya koymaktır. Söz konusu amaçla yapılan çalışmada, Ulusal Tez Merkezi, Ulakbim Tr Dizin, Dergipark ve Web of Science veri tabanlarında ilgili terimler taranmış ve nihayetinde 42 çalışmanın (n=14,4452) analiz için uygun olduğuna karar verilmiştir. Kapsamlı Meta-Analiz programı ile gerçekleştirilen meta-korelasyonel analizler neticesinde, Türkiye’de sağlık çalışanlarının iş doyumu ve işten ayrılma niyeti ilişkisinin etki büyüklüğünün negatif yönlü ve orta düzeyde olduğu sonucuna erişilmiştir. Bu bulgu istatistiki olarak da anlamlıdır. İş tatmini ve işten ayrılma niyeti arasındaki ilişkilerin kaynağını anlamak için yapılan alt grup analizlerinde hemşirelerin diğer sağlık çalışanlarına, üniversite hastanesinde görev yapanların devlet, özel ve karma (birden fazla mülkiyet tipi bir arada) hastanelerde çalışanlara göre işten ayrılma niyeti-iş tatmini ilişkisinin daha yüksek olduğu tespit edilmiştir. Elde edilen bu bulgular neticesinde, sağlık yöneticilerine çalışanlarının işten ayrılma niyetlerini azaltmak için, ağırlıklı olarak iş doyumlarını arttıracak düzenlemeler yapmaları gerektiği önerilebilir.
